    Abstract
    This study aimed to determine the effect individual characteristic, job characteristics and organizational characteristics on organizational commitment and job satisfaction either partially or simultaneously and aimed to determine the larger of the directly influence (individual characteristics, job characteristics and organizational characteristics on organizational commitment) or indirectly influence (individual characteristics, job characteristics and organizational characteristics on organizational commitment toward job satisfaction). The population of this research were all employees of Palm Oil Factory at PT. Perkebunan Nusantara IV (Persero) Unit Kebun Sosa, North Sumatera, which amounted to 186 people. The sampling technique used census method which makes the whole population to be the part of sample. Data collection methods used questionnaire and used the path analysis to analyze the data. The results of this study indicated that individual characteristics, job characteristics and organizational characteristics significantly influence organizational commitment and job satisfaction either partially or simultaneously. In addition, this study also showed that there was a greater influence indirectly individual characteristics, job characteristics and organizational characteristics on organizational commitment toward job satisfaction.
